Safety Leadership & Culture Mentoring — NSW

Safety Systems Only Work If People Follow Them.

Safety leadership coaching and culture mentoring for NSW construction, industrial and multi-site businesses, so your supervisors, leaders and crews actually behave the way your policies say they will… especially when no one’s watching.

In short: Astute Safety Mentors coaches leaders, supervisors and site teams across Sydney, the Illawarra and the Central Coast to make the behavioural changes that reduce real risk, turning safety systems from paperwork into on-site habit. Delivered by Jim Neilson, who spent 40+ years leading crews in one of Australia’s highest-risk industrial environments.

Sound familiar?

You’ve done the systems work, but the behaviour on-site hasn’t caught up. This is where mentoring picks it up.

The paperwork is perfect. The site isn’t.

Your SWMS, procedures and inductions all pass an audit, but walk the site and you see shortcuts, PPE off, and the “way we actually do it” that nobody signs off on.

Supervisors avoid the hard conversations

Your foremen and leading hands know when someone is doing the wrong thing, but they don’t pull them up. So the behaviour keeps happening, and eventually something goes wrong.

You’re on multiple sites and can’t be everywhere

You’re running crews across multiple sites or subcontractors and you can’t personally hold the standard on every job. You need the leaders under you to do it.

Compliance vs. culture — the difference on-site

Both matter. But one holds up when the boss isn’t on-site, and the other only holds up when the auditor is.

Paperwork-only compliance

Genuine safety culture

What safety culture mentoring looks like

Coaching for the people who set the tone such as directors, operations leaders, site managers, supervisors and leading hands.

Leadership Coaching (1:1)

One-on-one coaching for owners, directors and operations managers… how you talk about safety, what you reward, what you tolerate, and how that shapes every crew below you.

Supervisor & Leading Hand Mentoring

The layer where safety culture actually lives or dies. Coaching your front-line leaders in how to have the difficult on-site conversations without losing the crew.

Culture Diagnostic & Roadmap

Where is your safety culture actually at? Interviews, site walk-throughs and observations that surface the real behaviours, plus a ranked, practical plan to shift them.

Keynote & Safety Leadership Talks

Guest talks and facilitated sessions for company-wide safety days, conferences and leadership offsites. It’s the kind of session that changes conversations, not just slides.

Multi-Site & Subcontractor Mentoring

For operators running crews across multiple sites, or heavy subcontractor networks. Building a shared safety standard that holds up across every job.

Post-Incident Culture Recovery

After a serious incident, near-miss or SafeWork notice, teams often need more than a corrective action plan… they need help rebuilding confidence and trust.

Why Jim mentors this way

Behavioural change from someone who's led real crews.

Jim Neilson spent over 40 years working his way from metallurgy trainee to shift foreman to operations manager at BlueScope Steel’s Port Kembla Works, one of Australia’s highest-risk industrial environments. A workplace fatality early in his career shaped a lifelong commitment to safety that isn’t about ticking boxes.

By the time Jim left the steelworks, his section had achieved over seven years without a lost-time injury, and his group contributed to more than 7 million lost-time-injury-free hours across the wider operation. They were recognised internally as BlueScope’s Best Performing Group. That didn’t happen through paperwork. It happened through leadership behaviour, coached one supervisor at a time.

How a mentoring engagement works

Culture shifts over months, not weeks. This is how Jim structures a mentoring relationship that actually moves the needle.

3

Who this is for

Safety culture mentoring works best where a leader has already decided that paperwork isn’t enough and wants the behaviour on-site to actually match the intent.

What clients say

“You were engaging, heart-felt, thought provoking and absolutely relevant and on-message. You could have heard a pin drop and I know you got us all thinking about our own roles as safety leaders and which of the conversations we would rather be having. I have heard some great feedback from our teams and I think they really appreciated the ability to take some time out of their busy working lives and think about safety through some different lenses.”

Safety culture mentoring:
Common questions

How is mentoring different from safety training?

Training gives your team knowledge in a classroom. Mentoring changes what they actually do on-site, through coaching, observation, feedback and hard conversations, over months, not hours. Training tells people what to do; mentoring shifts why and how they do it.

Meaningful culture change takes 6–12 months at minimum. Some clients keep Jim on an ongoing retainer for quarterly leadership check-ins, site visits and executive coaching. Anything shorter than a few months is usually just a keynote or a workshop… still valuable, but not the same lever.

Both, and it matters. Coaching supervisors without coaching the leader above them rarely sticks, because supervisors read the tone from the top. Most engagements combine 1:1 leader coaching with supervisor group mentoring.

Usually you need at least the fundamentals in place (SWMS, inductions, hazard controls), because culture mentoring builds on a base. If the base isn’t there, Jim will often recommend starting with a WHS engagement first, then folding mentoring in as the systems take hold.

Yes. For principal contractors and multi-site operators, subcontractor supervisors are often where the culture is weakest. Jim regularly extends mentoring across sub crews so the standard holds across the whole job.

Sydney, the Illawarra and the Central Coast are the core service area, with regular work across the Hunter and NSW South Coast. Jim will travel further for the right engagement so just flag your location when you enquire.
